AIIR Consulting: Building the Leaders Organizations Need Right Now

Jonathan Kirschner

Founder & CEO

“Leadership is the single biggest lever any organization has. Get it right, and everything else follows — culture, performance, resilience. That’s the work we do at AIIR Consulting.”

Today’s leaders face challenges unlike anything before. Disruption is no longer episodic—it’s continuous. Leaders must make high-stakes decisions without full information, often under intense pressure. The future isn’t just uncertain; in many respects, it’s unknowable.

In this dynamic environment, the leadership playbook that worked five years ago no longer holds. Companies no longer need leaders who can hold a steady course through an occasional storm. They need leaders who can steer the organization through continuous change.

“Every organization we work with is navigating the same fundamental question — do we have the leadership to get where we need to go?” said Dr. Jonathan Kirschner, Founder and CEO of AIIR Consulting. Established in 2009, AIIR Consulting is a global leadership consulting firm that exists to help companies outperform through exceptional leadership.

AIIR starts with a simple but powerful question: what does great leadership look like — in this industry, organization, or individual role? Excellence is contextual. The leadership skills that drive success in a global accounting firm are different from the skills that drive success in a pharmaceutical R&D environment or a growth-stage technology company. Rather than imposing a generic competency model or skills framework, AIIR uses a data-driven discovery process to define leadership excellence within each client’s unique context.

With that success profile in hand, AIIR deploys assessments to map the current state of leadership at the organization. The data pinpoints concentrations of strengths and identifies gaps between the leadership the organization has and what the organization needs. From there, AIIR designs and deploys interventions tailored to close those gaps — often comprising some combination of executive coaching, leadership development programs, team coaching, and broader system-level advisory work.

Solutions are delivered by AIIR’s Global Alliance, a network of more than 200 executive coaches and leadership experts positioned across major markets. Each of these experts shares two defining characteristics: advanced training in the behavioral sciences and direct business experience. It is this combination of psychological depth and practical understanding of leadership that sets the firm apart.

“A lot of coaches and consultants come from one world or the other — they’re great clinicians who don’t understand business dynamics, or sharp operators who can’t see the behavioral patterns underneath,” Dr. Kirschner notes. “Our people bring both. That’s what lets them drive change that actually sticks.”

In a crowded leadership advisory market, AIIR Consulting stands apart in both its philosophy and execution.

Dr. Kirschner says he sees most firms as occupying one of two extremes: bespoke premium consultancies and standardized off-the-shelf providers. Off-the-shelf solutions are easy to deploy and scale, but seldom address organizations’ and their leaders’ specific context, limiting their value. Purely bespoke engagements can be slow and resource-intensive, sometimes outdated before they launch.

“We don’t sell a product off the shelf, and we don’t spend eighteen months building something bespoke that’s outdated before it launches,” Dr. Kirschner said. “We figure out what the organization actually needs, build something tailored, and move at the speed of the business. That’s the sweet spot.”

AIIR moves with agility without sacrificing customization, delivering solutions that are both timely and tailored.

What do these solutions look like in action?

Two years after the pandemic sent shockwaves through the retail sector, one of the largest grocery chains in the U.S. was struggling with low engagement, high turnover, and declining effectiveness across its leadership ranks. Senior teams were misaligned, siloed, and struggling to adapt to hybrid work. The company’s executive leadership engaged AIIR to design and deploy a targeted program to develop all 12 of its senior leadership teams.

AIIR designed and delivered a nine-month development journey combining assessment, individual leader development, team coaching, and ongoing reinforcement—all structured around the AIIR Method. Individual team members debriefed personality assessments with an executive coach. Team leaders reviewed their team’s effectiveness data and explored their role in driving performance. Teams then convened for full-day development sessions to confront their strengths, surface weaknesses, and build action plans. Follow-up coaching reinforced the work and kept momentum going.

The results were measurable.

Based on AIIR® Team Effectiveness Survey data collected before and after the engagement, teams showed statistically significant improvement across key dimensions of team effectiveness. Leaders began speaking a shared language of teaming. Silos broke down. Collaboration strengthened, decision-making accelerated, and most of the leaders requested expansion of the program to teams at the next level down the organization.

The engagement also helped the company achieve something that went well beyond team performance: a genuine culture shift. Ultimately, AIIR Consulting’s work transcends individual coaching sessions or development programs. By embedding leadership excellence systemically, AIIR helps organizations build high-performing cultures that adapt and thrive no matter what comes next.
